We added an explicit factor in our compensation calculator for just this – to try to balance external salary survey data with our internal values and goals. We’re an education technology nonprofit, and about half our small team (so, ~12 of ~25) are software engineers. Externally, market salaries for engineers are much higher than salaries for educators and program implementation roles; internally we value the work of both roles and know we need them all to accomplish our mission. So, we introduced a factor that basically says that our highest paid job role will be within x amount of our lowest paid job role. I like the transparency this brings to the way we value different types of work, while acknowledging and trying to compete in an external market that we can’t control.
